This research examines performance management systems within organizations, focusing on their evolution towards prioritizing development and learning. These new performance management systems are recognized as promising HRM tools for enhancing well-being and performance. The study investigates how such systems impact well-being and performance, identifying the conditions under which they achieve optimal outcomes. A key focus is the role of people management, particularly the interaction between HRM and leadership. The study explores motivational pathways through large-scale, time-lagged, multi-source data and multilevel analyses, guided by Goal-Setting Theory and the Job Demands-Resources Theory. This research contributes to advancing the performance management literature by providing novel insights into the impact of developmental performance management on well-being and performance.
